Organisationales Commitment - Eine empirische Studie über Zusammenhänge zwischen lernförderlichen Aspekten der Arbeit und der Bindung von Mitarbeitenden an ihren Arbeitgeber

  • Den Ausgangspunkt der vorliegenden Untersuchung bildet das Konstrukt der Mitarbeiterbindung. Ausgehend von der rasant verlaufenden gesellschaftlichen Entwicklung unserer Zeit, die sich u.a. im demografischen Wandel und einem dadurch bedingten Fachkräftemangel, einem erhöhten Kostendruck sowie einer tendenziell steigenden Unzufriedenheit von Mitarbeitenden in Organisationen zeigt, stellt sich der Autor dieser Forschungsarbeit die Frage, ob es in Zeiten des Fachkräftemangels nicht sinnvoll wäre, Angestellte an diejenige Organisation zu binden, in der sie bereits tätig sind, um möglichst keine Mangelsituation an Personal entstehen zu lassen. Vor diesem Hintergrund verfolgt die Untersuchung das Ziel, das Konstrukt der Mitarbeiterbindung und die von Mitarbeitern wahrgenommenen lernförderlichen Aspekte der Arbeit in Organisationen als mögliche Stellschraube von Bindung näher zu betrachten. Es wird postuliert, dass Mitarbeiter, welche z.B. im Rahmen ihrer täglichen Arbeit über einen lernförderlichen Arbeitsplatz verfügen, umfassender an ihren Arbeitgeber gebunden sind als solche, die über diese Möglichkeiten nicht verfügen. Diese Ausgangsannahme soll anhand einer quantitativen Untersuchung mithilfe eines Fragebogens geprüft werden. Die vorliegende Arbeit beginnt mit einem Theorieteil, in dem die Konstrukte Lernförderliche Aspekte der Arbeit und Organisationale Bindung (auch: Organisationales Commitment, OC) beschrieben und operationalisiert werden. Im Rahmen der Hauptuntersuchung (n=507) werden neun Hypothesen zu lernförderlichen Aspekten der Arbeit und OC sowie weitere Annahmen geprüft. Die zentrale Erkenntnis der vorliegenden Studie besteht darin, dass umfangreiche Zusammenhänge zwischen verschiedenen Ausprägungen oder auch Dimensionen des OC mit lernförderlichen Aspekten der Arbeit beschrieben werden konnten. Reduziert man die wesentlichen Erkenntnisse der Untersuchung auf ein Minimum, dann könnte das Ergebnis auf die folgende Kurzformel gebracht werden: „Lernförderliche Aspekte der Arbeit haben das Potential, Mitarbeiter zu binden“. Im Zuge der vorgenommenen differenzierten Betrachtung der beiden Konstrukte muss diese Formel allerdings relativiert bzw. konkretisiert werden: Es zeigt sich, dass die drei im weiteren Verlauf der Forschung als „Hotspot“ bezeichneten Korrelate Entwicklungsmöglichkeiten, Mitspracherecht und Selbstständigkeit / soziales Klima einen guten Nährboden für das OC der Mitarbeitenden zu bilden scheinen. Die Zusammenhänge sind vor allem hinsichtlich der Dimension des affektiven OC sehr ausgeprägt vorhanden. Es zeigt sich, dass Mitarbeiter in Organisationen, welche ihre Angestellten wertschätzen, sie durch Bildungsangebote fördern und beteiligen, ihnen Perspektiven aufzeigen und um ein entwicklungsfreudiges Klima bemüht sind, tendenziell stärker an ihren Arbeitgeber gebunden sind als solche Mitarbeiter, welche angeben, nicht über solche lernförderlichen Rahmenbedingungen zu verfügen. Für die Profession der Erwachsenenbildung liefert die vorliegende Untersuchung einerseits wichtige Erkenntnisse für das erwachsenenbildnerische Berufsfeld der Personalwirtschaft und das dort angesiedelte Handeln. Andererseits wird aufgezeigt, welche Effekte das Bereitstellen lernförderlicher Rahmenbedingungen in Unternehmen nach sich ziehen kann. Die vorliegende Forschungsarbeit leistet somit einen Beitrag für Wissenschaft und Forschung, aber auch für die Praxis. Sie reiht sich in die lange Tradition der Erkenntnisfindung zur Thematik „Commitment“ ein.
  • The starting point of the present investigation was the construct of employee retention. Based on the fast-paced social development of our time, which is reflected among others in demographic change and the consequent shortage of skilled employees, increased cost pressure and growing dissatisfaction of staff in organizations, the author of this research project poses the question if in times of skills shortage it would not make sense to bind employees to the organization in which they are already working so as to preferably prevent a shortage of personnel. Against this background, this investigation aims to explore the construct of employee retention and the aspects of work that are perceived by employees as conducive to learning as a possible method of fine-tuning employee retention. It is postulated, for example, that employees who have a workplace that promotes learning within their daily routine are more deeply committed to their employers than those who do not have such opportunities. This initial assumption is to be examined based on quantitative research using a questionnaire. The present paper begins with a theory section in which the constructs of aspects of work that are conducive to learning and organizational retention (also: organizational commitment, OC) are described and operationalized. In the main investigation (n = 507), nine hypotheses concerning the topics of aspects of work that are conducive to learning and OC are examined together with other assumptions. The central finding of the present study is that extensive relationships could be described between the various magnitudes or dimensions of OC and aspects of work that promote learning. If one were to reduce the fundamental findings of the present study to a minimum, the result could then be summed up in the following short formula: “Aspects of work that are conducive to learning possess the potential of binding employees.” When making a differentiated examination of both constructs, however, this formula must be relativized and concretized: It appears that the three correlates described as “hotspots” during the further course of this research – opportunities for development, voice, and independence / social climate – form good, fertile grounds for OC of the employees. The interrelationships are very pronounced especially with respect to the dimension of affective OC. Generally, the staff in organizations that value their employees, foster and involve them through learning opportunities, point out perspectives to them, and strive for a development-oriented atmosphere tends to be more strongly committed to their employer than employees who stated not having such a framework that promotes learning. With regard to the profession of adult education, the present investigation yields on the one hand important findings for the occupational area of human resources management and the actions taken there. On the other hand, the study shows the effects that can result from providing a framework in businesses that is conducive to learning. The present project thus makes a contribution to science and research, but it also serves as a useful basis for daily practice. It thereby joins the long tradition of the pursuit of knowledge surrounding the topic of “commitment”.
